Effective Performance Management Programs Improve Organizational Outcomes

What is performance management? In general, this phrase refers to a process organizations utilize to improve the performance of individuals, teams, and the overall organization outcomes. This process typically requires setting clear performance expectations, regularly monitoring progress, providing feedback, and implementing strategies to enhance performance. An effective performance management program enables leaders to align individual and team goals with organizational objectives, identify areas for improvement, and recognize and reward high performers.

What are the most important priorities of an effective performance management program?

  • Regular communication and feedback are crucial for performance management. Leaders must have open and honest conversations with their employees to discuss progress, provide guidance, address challenges, and offer support. This ongoing communication and relationship build trust, helps employees stay motivated, engaged, and aware of their performance.
  • Leaders must establish metrics and key performance indicators (KPIs) to assess measurable performance outcomes objectively. These outcomes can be based on quantitative data such as sales numbers, customer satisfaction ratings, or productivity metrics, as well as qualitative assessments through observation and feedback, such as customer service experiences.
  • Leaders and organizations must support the growth and development of their employees by identifying training and development opportunities that can enhance their skills and knowledge. They can provide resources, mentorship, and encourage participation in workshops, courses, community organizations, volunteer roles within industry, etc. These actions help employees reach their full potential and significantly improve employee engagement.
  • Regular performance reviews are critical. These can occur based on the organization’s fiscal year, calendar year, employee anniversary, or other criteria. Ideally, these reviews occur at least annually and during this process the employee and the leader review the job description for accuracy, making updates as needed. Additional topics of discussion during this review are significant achievements, areas of strength, areas for improvement, identifying action plans for development, and setting individual goals that align with departmental and/or organizational goals. These reviews should be fair, objective, and focused on constructive feedback and growth. Additionally, there should never be negative feedback contained in a review that hasn’t been discussed previously. Some organizations ask employees to complete a self-assessment in advance of the meeting, some organizations utilize 360 or similar assessments where employees at multiple levels who interact with the employee offer examples and feedback.
  • As part of the review process, leaders work with employees to set clear goals for the next review period. These goals would ideally use the SMART method or a similar method to ensure all key areas are met. The SMART method requires a goal to have specific details, measurable outcomes, achievable actions, be relevant to the organization’s overall goals, and that they be time-bound, meaning a specific date by which the outcome can be measured for success;
  • Leaders must recognize that performance management is not a one-size-fits-all approach and adapt their strategies to individual and team needs, considering factors such as different work styles, strengths, and developmental areas, where possible. For example, some employees may want the opportunity to review the assessment privately in advance of the meeting so they can digest information and be prepared to engage in the conversation fully.
  • Leaders must recognize and reward exceptional performance to reinforce positive behavior, motivate employees, and increase employee engagement. Recognitions can be in the form of verbal praise, bonuses, promotions, or other incentives that align with the organization’s reward system.
  • It is critical to keep records of all performance discussions, agreements, and outcomes. In addition to supporting the need for accountability, it helps leaders track progress over time, ensures legal compliance, and allows for consistency of employee experience.
  • Leaders must demonstrate the desired behaviors and performance standards themselves. When leaders exemplify high performance, accountability, and continuous improvement, it sets a positive example for their teams, increases trust, and improves employee engagement.
  • In cases where employees are not meeting performance expectations, it is recommended that leaders implement performance improvement plans. These plans outline specific goals, actions, and support mechanisms to help employees improve their performance and reach the desired standards. The intent of these plans is always to help the employee meet performance expectations and should be communicated as such.
